The one thing recruitment leaders should change right now is how they use their CRM – not just as a system of record but as a system of insight.
Most agencies already have the tools. They can log CVs, track activity and manage pipelines. On paper, everything looks “in the system”, but in reality, the CRM is often treated as an admin function rather than a commercial asset.
That’s the missed opportunity.

Perhaps one consultant is consistently achieving higher progression rates for the same client than others.
Individually, these are small data points. Collectively, they are commercial insight.
And that insight changes how agencies operate.
Instead of guessing why a client isn’t converting, you can go back with evidence
“We’ve seen a pattern of early-stage rejections based on culture fit. We’re going to refine how we position your roles upfront and improve the briefing process so we’re aligning candidates earlier and we recommend that you incorporate positive stories relating to your culture as part of the initial interview.”
Or:
“We’re seeing strong interview activity but repeated drop-off at second stage due to a lack of expertise in this area, so we’re going to adjust our interview process and vet candidates thoroughly on this before we meet them and we advise you to delve into this more in the 1st stage interview.”
That’s where recruiters move from reactive suppliers to strategic advisors.
It also extends beyond interviews. A well-used CRM can show:
- Which clients are consistently profitable versus time-consuming
- Where consultants are genuinely effective, not just busy
- How hiring processes shift over time
- Where pipeline health is strong but conversion is weak
And crucially, it allows agencies to deliver something far more valuable back to clients: evidence-based reporting.
Imagine a year-end review that doesn’t just list placements but shows:
- Why candidates dropped out of process
- Where hiring criteria created friction
- How feedback trends evolved across the year
- What changes can be made by both agency and client to improve outcomes
As internal teams gain access to the same tools, differentiation is no longer about having a CRM.
It’s about how well you use it.
The agencies that win in the next phase of recruitment won’t be the ones with the most sophisticated tech stacks.
They’ll be the ones who turn everyday CRM activity into clear, commercial intelligence – and actually use it to improve outcomes.
